Diverse hiring starts with recruiting diverse candidates<\/strong><\/p>\n\n\n\n<p id=\"e890\">Ron got the opportunity to hire three staffers shortly after joining MNNS in 2019, and he used that chance to reevaluate the most important qualities and qualifications for candidates.<\/p>\n\n\n\n<p id=\"0a2e\">\u201cWhat was most important to us was to find people who know our neighborhoods, who are connected to the community,\u201d Ron said. \u201cIt didn\u2019t matter their complexion, but they needed to know our neighborhoods.\u201d<\/p>\n\n\n\n<p id=\"19dd\">To find those candidates, MNNS not only promoted its jobs in all the usual places \u2014 Facebook, newsletter, website, etc. \u2014 but it also took word-of-mouth referrals from readers, whose strong relationship with MNNS empowered them to share recommendations from their personal networks.<\/p>\n\n\n\n<p id=\"001d\">\u201cThe reputation of MNNS matters,\u201d Ron said. \u201cWe ended up with a diverse staff because we had diverse options.\u201d<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\"><p><strong>Got questions about hiring?&nbsp;<\/strong><a href=\"https:\/\/airtable.com\/shrmlnY5QVSwlgAx4\"><strong>Send us your questions<\/strong><\/a><strong>&nbsp;for an \u201cAsk Me Anything\u201d session with Ron Smith and LION Publishers deputy director Anika Anand on Friday, May 14.<\/strong><\/p><\/blockquote>\n\n\n\n<p id=\"30cd\"><strong>2. A new set of application questions led to better hiring decisions<\/strong><\/p>\n\n\n\n<p id=\"0111\">Ron added two questions to the MNNS application for his first series of hires: one that asked applicants to critique MNNS, and another that asked them to pitch two story ideas.<\/p>\n\n\n\n<p id=\"5a54\">The candidates with the strongest answers to those questions weren\u2019t always the ones with the most traditional journalism experience, but they checked the most important box for MNNS: understanding the community and the newsroom\u2019s role within it.<\/p>\n\n\n\n<p id=\"2a61\">\u201cThe critiques weeded people out,\u201d Ron said. \u201cEighty percent of our applicants were coming from people not in our neighborhoods, so they were more in love with getting a job than serving a neighborhood.\u201d<\/p>\n\n\n\n<p id=\"5344\"><strong>3. How training is part of the retention strategy<\/strong><\/p>\n\n\n\n<p id=\"9331\">The decision to prioritize community knowledge over professional background at MNNS means that some of its new hires join the newsroom without much experience as reporters and writers.<\/p>\n\n\n\n<p id=\"44e0\">To close that knowledge gap and help its staffers learn and grow, MNNS has historically put stories through as many as four to five rounds of feedback and editing before publication.<\/p>\n\n\n\n<p id=\"8c56\">But \u201cthat\u2019s a lot of rewrites,\u201d Ron says, so the newsroom now is spending more time on coaching earlier in the process, before a reporter has even gone into the field.<\/p>\n\n\n\n<p id=\"5f53\">\u201cIt seemed like we should do more coaching at the front so we\u2019re not doing it at the end,\u201d Ron said. \u201cIt takes more work, but it cuts back on the rewrites.\u201d<\/p>\n\n\n\n<p id=\"e70c\"><a href=\"https:\/\/anchor.fm\/lion-publishers\/episodes\/How-Milwaukee-Neighborhood-News-Service-built-a-racially-diverse-team-that-reflects-the-community-it-serves-e108hlb\"><strong>Listen to the full conversation with Ron Smith<\/strong><\/a>&nbsp;to learn more about MNNS\u2019s hiring practices, as well as the impact it\u2019s had on their community journalism.<\/p>\n\n\n\n<hr class=\"wp-block-separator has-text-color has-background has-vivid-cyan-blue-background-color has-vivid-cyan-blue-color is-style-dots\"\/>\n\n\n\n<p id=\"88bd\"><a href=\"https:\/\/anchor.fm\/lion-publishers\"><em>News Guest<\/em><\/a><em>&nbsp;is a monthly podcast featuring practical advice from LION members and other entrepreneurs who are changing the news business.
